Using a mixed-methods design, it surveys 100 employees and interviews six HR professionals to examine three dimensions of engagement: employee voice, affective commitment, and opportunities for development and recognition.Findings show that, within organisational rules, employees' use of social media is positively associated with having a stronger voice and with higher affective commitment. However, strict or unclear policies can weaken the link between social media use and voice. Social media use for knowledge sharing did not significantly enhance development, but managers' use of internal social platforms was positively linked to employees feeling recognised.The study argues that HR and leadership should move beyond seeing social media purely as a risk and instead design clear, balanced policies and internal platforms that encourage dialogue, visibility and recognition while protecting organisational interests.
